Core Responsibilities
Primary Functions
- Develop, implement and continuously refine a comprehensive curriculum of group fitness classes, specialty programs, and progressive training tracks that align with brand positioning, membership demographics and retention targets.
- Recruit, hire, onboard and mentor a diverse team of group fitness instructors, personal trainers and program coordinators, including setting role expectations, conducting performance reviews and creating individualized development plans.

- Lead all instructor education initiatives including certifications, continuing education sessions, master classes and internal train-the-trainer programs to maintain best-in-class delivery and up-to-date safety standards.
- Ensure compliance with all safety, health and certification requirements (CPR/AED, First Aid, professional certifications), maintain training records and oversee incident reporting, risk assessments and corrective action plans.
- Partner with marketing and membership teams to craft targeted campaigns, promotional offers and class series that drive trial, conversion and long-term member engagement, and measure campaign performance.
- Track program performance using membership and attendance analytics, provide weekly/monthly reporting to senior leadership, and recommend tactical changes to programming and staffing based on data insights.
- Develop specialty workshops, challenges, certification courses or events (e.g., masterclasses, seasonal bootcamps) that generate ancillary revenue, increase member lifetime value and position the club/program as a local fitness leader.
- Oversee equipment needs and lifecycle planning for studios and functional zones, coordinate with procurement and maintenance teams on purchases, repairs and layout optimization to support programming.
- Establish partnership and vendor relationships with apparel, equipment, nutrition, and wellness brands to support sponsorships, product trials and revenue-sharing events.
- Design and expand virtual and hybrid program offerings (live-streamed classes, on-demand library, app-based workouts) and manage content calendars, instructor schedules and platform integrations to reach digital audiences.
- Implement member feedback mechanisms (surveys, net promoter score, focus groups) specific to programming and instructors, synthesize input into actionable improvements that increase satisfaction and retention.
- Set and communicate clear KPIs for attendance, retention, instructor utilization and revenue; create incentive and compensation models for instructors tied to performance metrics and quality standards.
- Lead cross-functional initiatives such as corporate wellness partnerships, community outreach programs, and special programming for targeted populations (seniors, youth, pre/post-natal) to expand market reach.
- Serve as the primary escalation point for member and instructor concerns related to class quality, scheduling conflicts or safety incidents, resolving issues promptly and improving policies to prevent recurrence.
- Drive operational excellence by collaborating with front desk, sales and IT teams to ensure class registration, waitlisting, refunds and CRM communications are seamless and aligned with program goals.
- Manage program launch roadmaps for new locations or concept rollouts, including instructor staffing plans, marketing timelines, onboarding schedules and success metrics for first 90 days.
- Monitor industry trends, competitor programming and emerging modalities (e.g., functional training, HIIT, recovery, mind-body fusion) and incorporate appropriate innovations to keep programming fresh and competitive.
- Champion diversity, equity and inclusion in programming content, instructor recruitment, music and class marketing to ensure a welcoming environment for members of all backgrounds and abilities.
